Why Serious AI Adoption Often Creates More Hiring First

Why Serious AI Adoption Often Creates More Hiring First

AI Adoption Starts with People

Much of the public discussion about AI begins with job losses but that is an incomplete narrative. The early phase of serious AI build often creates new hiring before any reductions appear. AI is also making it easier to form companies, creating another source of jobs that receives far less attention.

When we began our own AI transformation at the end of 2025, one thing became clear quickly: buying the tools was the easy part. We needed people who understood the technology, could map how work was actually being done, and could redesign those workflows around AI. We also needed people who could select and implement the right systems, establish governance, and bring the organization through the change.

Overall, it is an organization transformation, and that transformation requires people. This is also where resistance can begin.

Salim Ismail, Chairman of OpenExO, once described this to me as the organizational immune system response - established processes and mindsets attack anything that threatens them. The phrase resonates because legacy processes are hard to change, especially when employees believe a new system may threaten their roles. This predictable resistance slows adoption and delays the disruption many people assume will happen immediately.

The Market is Already Hiring for AI Skills

Most companies do not already have all this talent in-house. Our analysis of 13.6 million job postings this year shows how quickly the market is responding. The share explicitly requesting generative AI skills rose from 1.8% in January to 2.9% in July, an increase of about 61%. LinkedIn has separately reported that demand for AI literacy grew more than 70% year over year.

The increase is especially strong in parts of Asia. Singapore, Tokyo, Hong Kong, and India lead the markets we track, with demand also climbing across the Gulf, Europe, and the Americas.

AI Hiring is Expanding Beyond Technical Roles

The demand extends beyond technical implementation. Our own roadmap has increased hiring across technical, sales, and marketing teams because we see a larger opportunity for growth. AI can help a business:

  • ship product faster,
  • make sales teams more productive, and
  • move information with less friction.

Those gains for us and our clients create work. New products and services still must be built, sold, implemented, and supported.

Erik Brynjolfsson, who directs the Stanford Digital Economy Lab, describes this through the idea of augmentation: using AI to extend human capability. Augmentation can create new capabilities, products, and services. It also creates demand for people who can turn the technology into a commercial result.

Some of the most valuable people in AI transformation are those who can connect a tool to a business outcome. They can show how it improves the customer experience, opens a revenue line, changes a marketing approach, or removes friction from an internal process. Companies are hiring these people at a premium or promoting them quickly within.

That is the advice we give to candidates and our own teams. Learn enough about technology to help create growth and solve problems. The market increasingly rewards people who can connect AI to customers, revenue, and operating performance.

The Rise of the AI-Enabled Company of One

New company formation is another source of opportunity – though increasingly it creates solo work rather than traditional teams. AI has reduced the time and cost required to turn an idea into a functioning business.

  • In the United States, business applications reached 5.6 million in 2025 and have remained at record levels in 2026.
  • India registered more than 247,500 new companies in its last fiscal year, up 31% from last year, with technology and AI named among the drivers.
  • Singapore's incorporations saw a massive 43.5% surge in new company registrations compared to the previous year, and
  • Around 2,500 new companies are registered in the UK every working day.

AI is one contributor to this broader entrepreneurial wave. Its effect is especially visible in what many call the "company of one". AI agents can handle work that once required entire departments, and solo-founded ventures now account for more than a third of new U.S. startups. Founders can get further with less capital and fewer people than they could only a few years ago. In addition, the ability to test and confirm new business models shrinks the startup curve. This quickly leads to hiring as commercial viability can be proven much more quickly. Domain expertise and judgement become even more valuable in an AI-enabled business.

For professionals, this expands the choices available. You can become an AI-enabled leader inside an established company. You can also use the same tools to pursue an opportunity that was once too expensive or time-consuming to consider.

The AI Labor Market Is Being Rewritten

Across CGP Group and Keystone AI, we see this pattern every day in hundreds of companies and in every region we serve. Organizations investing seriously in AI are hiring people who can lead the change, and many are struggling to find enough of them. New AI-native companies are being founded every week.

Our role is to connect the world's talent to the greatest opportunities – faster, and to more people than ever.

My view is that AI will disrupt parts of the job market and economy over the next two years. It will also create new work, new companies, and new career paths. The people who build practical AI capability now and learn to connect it to real business outcomes will be well positioned to lead, whether they do it inside an established company or through a venture of their own.

For business leaders, this raises an important question: does your talent strategy match the pace of your AI ambitions? How are you attracting the AI-enabled talent you need to turn those ambitions into results?
